오늘에서야 깨달았습니다. 카테고리에 교육이 없다는 걸 마침 대입, 자소서가 지금 화두길래 언젠가 한번 써야겠다 싶었던 것들을 써봅니다. 아마 중구난방일겁니다 생각나는대로 쓸거라 시간이 좀 많이 지나긴 했는데 저는 2012년 ~ 2013년 사이에 모 지방대에서 입학사정관으로 있었습니다(실근무기간은 1년 남짓). 노무현 정부 마지막해에 입학사정관제가 시범도입을 시작했고, 이명박 정부가 이어서 점차 확대해나가면서 제가 하던 시절에는 전체 대입 인원중 약 1/4가량을 입학사정관제로 선발할만큼 규모가 확대되었던 시기였습니다. 거기에 나라에서 재정지원을 하는 입학사정관제 사업(정확한 사업명칭은 기억이 안나네요)으로 재정지원을 받는 학교였기에, 더더욱 선발 규모가 꽤 컸었지요. 세세한건 각 학교만의 비전(무협에 나오는 그 비전-)이라 말씀드릴수는 없지만, 밖에서 바라보던 입학사정관제사업과 안에서 직정 평가자로 있던 사업은 많이 달랐습니다. 여기분들도 그런 경험 많으시잖아요? 자기 직업에 관해서 세간에 떠돌때, 부정적인 부분은 한껏 부풀려져서 돌고, 복지는 과장되며, 생각보다 허술하게 소문이 돈다는 사실을. 아..그렇다고 제가 이걸 실드칠건 아닙니다. 비판적으로 끝낼거에요. 제 평소 스탠스 자체가 '우리나라의' 입학사정관제 사업에 부정적입니다. 그 전설의 짤(뭐였더라 집사람이 입학사정관인거 아시죠? 껄껄껄)때문에 당시 이미지가 엄청나게 부정적인 상황이었는데, 제가 우선 가장 먼저 받은게 교육입니다. 왜냐면 입학사정관 관련 정부지원을 받는 대학의 평가자가 직접 평가를 하기위해서는 선결조건이 있습니다. 그 해에 교육을 100시간인가 130시간인가 이상 받지 않으면 평가자로 참여할 수가 없습니다. 때문에 전 당시 동국대에서 하던 교육과정(100시간짜리)를 매번 출장계 내가면서 다녔습니다. 거기서 다른 학교의 평가방식, 사례들도 듣고 가져야할 마인드에 대해서도 교육받고 교류도 하고 통계교육도 일부 받았습니다. 저는 전공 자체가 통계랑 매우 밀접하게 연관이 되었었기에, 굉장히 성에 안차는 통계교육이었지요. 거기서 얻은 결론은 생각보다 시스템이 공정하다 였습니다. 저희는 서류평가는 무조건 입학사정관만이, 면접은 각학과 교원+입학사정관이 같이 하는 구조였습니다. 서류평가도 정량+정성이 혼재되어있었구요.(대중적으로 입학사정관제는 오로지 정성으로만 하는줄 아는데 절대 네버) 왜냐면 학교가 학생뽑는데 성적을 안보는게 말이 되겠습니까? 대개 성적은 가장 큰 비중을 차지합니다. 그리고 학생부+자소서에 기반한 정성평가도 결국 점수로써 계량화됩니다. 여기서 각 학교만의 비전이 있는데, 평가매뉴얼이죠. 어떤 항목을 어떤식으로 어떤수준으면 어떤 점수를 줘서 어떻게 합산하느냐. 제가 있던 학교도 세부평가지표까지 해서 적어도 한자릿수는 아니었습니다. 그렇게 평가를 했구요. 1차적으로 한 지원자에 대해서 2인이 평가를 하고 그2인의 부여점수 격차가 일정점수 이상이 나면(이러면 같은 평가메뉴얼로 동일한 사안에 대해서 서로 평가가 뭔가 잘못되었다는 얘기니까요) 제3의 입학사정관이 또 평가를 해서 점수를 조절하는 절차를 거쳤습니다. 적어도 한명의 의지로 서류평가 점수가 천차만별로 차이나는 일은 이 걸로 방지가 됩니다.(그래서 나중에 입사관전형이 끝나면 통계적으로 분석해서 얘기를 나눕니다. 각 조별 격차가 발생한 퍼센테이지라던지 원인등등) 제가 담당했던 서류평가인원은 약800여명, 면접평가 인원은 약200명좀 안된 수준이었습니다. 제비뽑기로 자기가 담당할 학과들을 뽑았거든요. 800여명......학생부랑 자소서 다 볼까 하시는데, 다 봅니다. 이게 평가매뉴얼에 기초한거라 수십명 백단위로 반복하다보면 노하우가 쌓입니다. 의예과 지원생들 뺴놓고는(아 일부러 빼놓은건 아니고 얘네들은 대개 전교클래스에서 노는 애들이라 학생부의 양 자체가 달라요 일반 학생들하고는. 그래서 읽는데 오래걸립니다.) 일반적으로 학생 한명 평가하는데 드는 시간은 학생부+자소서 합해서 넉넉잡고 15분이면 되었습니다. 지금은 더 강화되었겠지만, 당시만 해도 학생부에 대외수상실적은 기재 자체를 하면 안되는 수준이었고, 평가매뉴얼에도 해당사항이 있었기에 평가 기준 내에서 벗어나는 사항은 다 평가시 반영을 안했습니다. 자소서 같은 경우 대교협 표준 질문들이 있었는데 딱 그것만 활용했습니다. 서류평가를 하다가 느낀 것이 저희가 중고등학교 다닐떄와 비교해서는 정말 아무래도 사정관제사업이 있다보니 학생들의 교내활동을 지원해주는 거라든가 이런게 많이 확대가 되었다는 것입니다. 교내활동들 정말 엄청들 합니다. 저희 학교가 지방 사립이었다보니 수능 퍼센테이지로 따지면 일부 학과를 제외하곤 아주 평범한 학생들이 오는데, 그 학생들도 저희 학교다닐떄에 비하면 많은 경험들을 하고 오더군요. 그걸 어떻게 믿냐구요? 학생부랑 자소서랑 크로스체킹해서 둘다 있으면 믿는 수 밖에 없습니다. 기본적으로 자소서는 학생부의 보완자료입니다. 자소서에 백날 잘 써있어봤자 학생부에 안 써있으면 당연히 뭐.... 진로설정 같은거 관련해서 생각보다 중학교시절부터 자기 진로를 꿈꿔온애들이 제법있었고, 그 증명은 중고등학교시절 활동했던 동아리라던가, 독서내역 등에서 생각보단 어렵지 않게 대조가 가능해요. 저같은 경우 크로스체킹이 안되서 표절판정 내린 적도 있었습니다. 어떤 학생 학생부에 자기가 특정 과목명을 언급해가면서 이런 과목들을 수강해서 꿈을 키웠다고 했는데(실업계였음), 학생부에 무슨 과목 들었는지 다 나오잖아요? 거기없더라구요. 그럼 짐작이........생각이 한가지로 가죠. 어디서 베꼈구나... 표절관련 판정도 생각보다 합리적이었구요. 저희는 프로그램을 2개를 썼습니다. 하나는 대교협 권장 프로그램이랑 하나는 자체 프로그램이랑 두개를 돌립니다(DB가 있어요). 저희 자체 기준이 몇%였나?(정확한 퍼센테이지가 기억이 안납니다) 유사판정인 모든 자소서는 다 검토대상이었습니다. 저 퍼센테이지가(한자릿수였음) 자소서 하나에서 되게 작은 부분 같은데, 실제로 평가기준으로 보면 약 3~4줄 정도가 유사로 의심판정이 나야 저 정도입니다. 실제로 검토해보면? 십중팔구 빼박입니다. 의심판정인 모든 자소서의 해당부분과 원자료(DB)에 있는 해당 문장들을 큰 화면에 띄워놓고 저희 모든 입학사정관이 참여해서 심의를 거쳤습니다. 표절판정으로 할건지 말건지. 그러면 정말 표절은 다 보입니다. 학생명까지 찾을수가 있으니..추정상 앙큼하게 전년도에 자기 언니가 썼던걸 그대로 활용했던 학생이 있었던 것도 기억이 압니다 자소서도 생각보다 모두가 잘 쓰진 않아요. 생각보단 우열이 가려집니다. 정말 성의없게 한두세줄 쓴 학생도 간혹 나오구요. 고교등급제로 말도 많았는데 최소한 저희는 그게 없었어요. 성적은 정말 내신등급으로만 산출했거든요. 제 생각에도 어디 자사고나 외고 내신이랑 어디 완전 안좋은 그런 학교내신이랑 동일선상에서 비교하기는 좀 그러긴 했는데, 매뉴얼이 그러니 그렇게 했습니다. 사실 한두군데 우열나누기 시작하면 모든학교를 다 분류해야하니.. 입시철엔 정말 시간과의 싸움이었습니다. 기본 업무를 해가면서 전형일정 내에 모든 평가를 완료해야했으니까요. 면접 준비도 너무 빡쎘습니다. 일단 자기가 서류평가를 했던 학과의 면접은 전부 배제, 또 제비뽑기(.....)로 학과를 나눠가지고, 다른 면접관(교원들) 볼 서류 준비 다하고, 저도 사전에 모든 면접대상자들의 모든 서류를 다 검토했습니다. 면접시간이 한정이 되어있어서 미리 학생부와 자소서를 다 읽고 예상질문을 구석에 조그맣게 연필로 써놨어요. 면접은 정말 상콤한 경험이었습니다. 정말 인상대로 학생들을 생각하면 안되겠구나도 많이 느꼈고.. 자소서와 서류가 일치해도 의심가는 부분들이 있거든요. 이런것들은 확인차원에서 꼭 물어보고, 면접은 서류의 확인 수준이다. 로 애초에 교육을 받았습니다. 어떤학생이 학생부에 기재된 봉사시간도 매우 많고, 자소서에도 잘 써서 왔는데, 저도 보면서 아니 이건 그래도 너무 많은거 아니야? 하면서 학생한테 물어봤는데, 대부분 가라로 쓴건 해당부분을 물어보면 사이즈가 나오거든요. 더군다나 인상이 너무 날티(....)나게 생겼... 근데 대답하는걸로 봐서 이건 진짜인겁니다. 그 학생은 자기가 떨어질줄 알았나봐요(타학생에 비해서 성적은 조금 낮은 학생이었습니다). 나중에 사정관제 전형으로 합격한 학생들 대상으로 일종의 OT를 했는데, 절 보더니 자기 뽑아주셔서 감사하다고 인사하고 갔습니다. 그떄가 잴 기뻤던 날중 하루였네요. 서류에서 느꼈던 거나, 면접에서 느겼던 거나, 입학사정관제가 현대판 음서제다 뭐다 해서 그거 방지할 노력으로 교외활동은 잘 인정도 안하고 해서 저희 학교다닐때보다 학생들이 적어도 교내생활은 좀 더 다채롭고 충실하게 하고 있구나 하는 그런 마음이 종합적으로 들었었습니다. 이렇게만 적으면 되게 좋은거 같죠 그렇죠 이제부터 제가 느꼈던 암(暗)들을 적어보겠습니다. 결론부터 얘기하자면, 입학사정관제도의 취지는 좋다. 근데 우리나라에선 100년 이르다. 입니다. 1. 통제할수 없는 환경 문제 전반적으로 교내생활이 향상되었단 느낌을 받았다고 위에 기재하였지만, 그래도 서울 강남권이나 자사고에서 활동을 한 학생과, 그렇지 않은 학생들간의 교내활동은 양과 질에 있어서 차이가 날수 밖에 없습니다. 그리고 이건 전적으로 학생의 환경탓이 큽니다. 직접 선택하지 못하는. 아무래도 도서간 학교에 있는 학생들은 자기가 선택해서 거기 다녔겠습니까 거기 태어났으니까 다닌거지. 학생들이 경험하고 백날 주도적으로 한다고 해도 만들어갈수있는 환경의 차이가 나는건.....어떻게 할수가 없더라구요. 2. 평가자의 자질 문제 초창기에 의심을 하도 많이 받고 욕을 먹어서 그런가 입학사정관제에서 가장 중요하게 생각하는거 자체가 평가자의 전문성입니다. 지금에야 오래한 분들도 많고 해서 많이 쌓이긴 했고 그떄도 잘하시는 분들도 있었습니다만... 그 전문성을 보장하기 위해 내세웠던 타이틀(실제로 내세우진 않았더라도 전 이 자격이 왜 대다수 학교의 채용조건에 들어가 있었는지 생각해보면 답이 나왔습니다)이 뭔지 아십니까? 응. 석사. 정부지원을 받는 학교들 대부분의 입학사정관 채용조건, 그것도 우대가 아니라 필수조건에 석사 이상이 써있었습니다. 근데 아시잖아요. 석사도 다같은 석사가 아니라는거. 다 같은 능력을 지니고 있지 않다는거. 예를 들면 교육행정이나, 상담, 통계 이런쪽을 전공한 석사랑 군사학(....) 특수대학원을 나온 석사이랑 단순히 입학사정관을 하기에 누가 적절하다고 보나? 하면 답이 나오지 않습니까? 그런데 그 걸 그렇게 크게 분별없이 취급을 받았습니다. 실제로 업무를 해보면 입시관련 통계업무 정도를 제외하고는 이 일에 굳이 석사학위가 별로 필요가 없었어요. 대졸자가 이 일을 한들 석사가 이 일을 한들... 세상에 존재하는 온갖 전공 석사들(....)을 한가지 목적(교육, 선발)을 위해서 뽑아놓으니 손발이 맞을리가요. 능력이 같을리가요... 집합교육을 받았던 과정중 통계교육 꼴랑 10시간정도 받아봤자 통계하고 분석하고 추리통계할수 있을리가 없잖아요... 제가 잴 안타깝게 생각했던 부분이 분석력을 가진 사정관 비율이 너무 부족한 것이었습니다. 저는 지금 사정관이 아니지만, 주변에서 아직도 사정관하는 사람들도 있고(당시 같이 교육받았던 사람들 특히) , 학과내 후배들도 꽤 있고 해서 분위기를 보면. 전문적인 업무는 몇사람한테 쏠리고 나머지는 나 몰라하니 사정관제 운영에 관해서 분석이 미진해 지고 나오는 결과가 없다보니 개선이 안됩니다. 제도가 발전하고 있다는 느낌을 못 받았습니다. 거기에...미래가 불안정한 분야다보니 이직율이 엄청매우대단히 높습니다. 그러다보니 노하우 축적이 더뎠어요. 정부에서 정규직 비율 높다고 홍보하는데 개소립니다 무기계약직까지 정규직 통계에 넣어서 하니까 그 퍼센트가 나오지 무기계약직은 사업종료시 해직할 수도 있는것 같더라구요(제가 그만두고 나온 이유입니다. 저도 전환대상이었거든요.) 이거 하다가 그만두면 3년인가? 5년인가? 동일분야(입시)에서 일못합니다. 언제 그만둘지 모르고 쌓은 경험을 살릴 수도 없는. 타학교에 재입사하지 않는 한. 거기에 당시만해도 정권 바뀌고(이명박에서 다음) 사업없어지면 노답 이런 의심갖는 사람들이 많았어서요. 사정관으로서의 요구되는 전문성을 정말 사정관이 갖추고 있는가? 에 대한 질문을 던진다면 생각보다 많은 수는 아니지만, 제가 보고 듣고 느꼈던 분들 중 또 그렇게 매우 적지 않은 분들에 대해서 '아니오'..라고 하고싶네요. 3. 하라니까 하는거 아녀? 가. 학교 정부에서 지원하고 나라에서도 점차 대세가 되어가니까 그냥 운영하는 학교들이 있습니다. 사정관제로 학생을 뽑을 이유가 하등없어보이는 학교들. 행정력 낭비 그 자체에요. 정부지원받으면 면접관으로 참여하는 교수들도 100시간인가 교육 무조건 받아야되거든요. 그거 시키는 것도 일입니다. 면접준비 따로 하는 것도 일. 서류 평가 하는건 매우 엄청난 일. 나. 학생 저희야 주어진 자료(서류)로 평가를 하니까 그렇게 하지만, 그냥 근본적인 의문이 들었어요. 얘가 정말 이걸 하고싶어서 했을까?
