| Subject | 합격보다 소통을 목표로 하는 면접을 위하여(1) - 20번의 면접을 통해 느낀 면접 탐구자의 소회 |
4개월간 총 17번의 면접을 기록한, 전문가가 아니라 탐구자이번에 문득 제가 면접을 몇 번이나 봤는가 회고하는 시간을 가진 적이 있습니다. 그리고 지난 약 4개월 간 제가 기록해 둔 면접들은 1, 2차와 같은 것을 구분하지 않고 별개의 회사를 기준으로 할 때 17번인 것을 확인할 수 있었습니다. 가능한 빠짐없이 기록해두려 노력했습니다만, 제가 놓친 것이 있을 수 있는 것을 감안하면 아마도 20번에 가까운 면접을 보지 않았을까 싶습니다. 그러면 나는 면접의 전문가인가?라고 생각했더니 전문가라하면 적은 횟수에 빠른 합격을 하는 사람을 말하는 것이라는 생각이 들어 고작 중간 면접 1번, 가기를 선택하지 않은 최종 면접 1번을 합격한 저는 이에 부합하지 못하단 생각이 들었습니다. 그러니 굳이 표현하자면 저는 면접의 전문가라기보다는 아마도 탐구자라 부르는 것이 맞지 않을까 싶습니다. 이런 과정을 통해 저는 과거의 면접과 현재의 면접은 많은 부분에서 달라지고 있다고 생각합니다. 탐구자로써 제가 면접에 대해 어떻게 생각하느냐에 대해 짧은 식견에 대해 이야기하자면, 공개 채용이 사라지고 수시 채용이 늘어가고 있는 것은 면접의 목적이 달라지고 있다는 것을 말하며 이는 면접을 보는 입장에서도 그렇고 동시에 면접을 치루는 입장에서도 그럴 것이라 믿습니다. 공개 채용 vs 수시 채용공개 채용과 수시 채용은 그 목적이 다르고, 이 때문에 다른 형태로 진행이 됐다고 봅니다. 둘 다 회사에서 현재 필요로 하는 인재를 발굴하는 것이 목표인 것은 동일하지만 공개 채용에서는 교육을 통해 회사 전반의 업무를 두루 수행할 수 있어 교육이 끝난 시점에 부서별 필요에 따라 투입할 수 있는 인재를 찾는 것이 목표였다고 생각하는 반면, 수시 채용에서는 회사에서 현재 가지고 있는 특정한 문제를 해결할 수 있는 능력을 가지고 있는 인재를 찾는 것이 목표라는 것이 제 생각입니다. 그렇기 때문에 전통적인 공개 채용은 회사와 지원자의 입장에서 상대에 대해 자세히 알고 있을 필요가 없었고, 사람을 채용할 때 선호하는 인재상은 어느 곳에 두어도 무난한 사람이며 지원자도 단순히 금전이나 복지와 같은 조건만을 기준으로 더 좋은 회사를 우선시하게 됩니다. 그리고 이런 성향이 개개인이 가지고 있는 세부적인 능력이나 경험보다 좀 더 일반적인 것들에 대한 평가를 할 수 있는 방식으로 면접이 진행되도록 만들었다 생각합니다. 대표적인 것이 이제 상대가 존경하는 인물이나 성장 과정 등에 대한 기술, 그리고 본인이 생각하는 장단점을 말하라는 질문 등입니다. 회사들이 이런 질문을 했던 배경에는 기존에는 채용자가 입사해서 특정한 역할을 해내기를 기대하기 보다는 들어온 뒤 회사의 니즈에 맞춰 새로 교육하고 필요한 부품으로 완성해 임의의 분야에 투입하는 것을 목표로 했기 때문입니다. 반면에 수시 채용은 양쪽 모두 상대에 대해 더 자세히 알아야 할 필요가 있고, 이는 채용의 목적이 회사가 가지고 있는 특정한 문제를 해결할 수 있는 사람을 채용하는 것이기 때문입니다. 이 때문에 회사는 지원자에게 자신이 가지고 있는 문제에 대해 더 자세히 설명할 필요가 생겼고, 지원자는 자신이 해당 문제를 해결할 수 있는지와 그업무를 하길 원하는지에 대해 생각해야할 필요가 있다고 봅니다. 그렇기에 채용 공고에서 회사들이 이전보다 세부적인 업무 내용이나 능력을 기술하고 요구하는 것은 단순히 회사들이 사람을 뽑을 때 더 까다로워졌다기 보다는 현재 회사가 마주하고 있는 문제를 해결하기 위해 필요한 능력들에 대한 상술이지 않을까 생각합니다. 둘 다 회사가 지향하는 바와 필요로하는 사람의 능력이 다르기 때문에 목적이 다를 뿐이지 어느 것이 더 우월하다고 말할 수는 없을 것입니다만, 요새 수시 채용이 늘어나고 있는 것은 세태가 파편화되고 있는 것과 연관이 있다 생각합니다. 유튜브와 틱톡 등을 통해 사람들은 tv와 공중파를 통해 모두가 비슷한 관심사를 공유하던 것에 비해 다양한 성향을 가지게 됐고 그만큼 회사들도 다양한 문제를 마주하게 되었습니다. 이런 상황에서 공개 채용은 회사가 가지고 있는 문제를 해결할 수 있는 사람을 찾기 어려워지고, 이에 대한 대안으로 수시 채용이 늘어나고 있는 것이 아닐까 생각합니다. 제가 최근 진행했고, 진행하게 될 채용은 전부 수시채용이기 때문에 여기서부터는 수시 채용에 대한 이야기만을 이어나가겠습니다. 합격을 위한 수단으로써 면접은 괴롭고, 서로에게 해롭다면접을 합격을 위한 수단으로 생각하면 굉장히 괴로운 것이 사실입니다. 합격이란 사전적으로 '일정한 조건을 갖추어 어떠한 자격이나 지위 따위를 얻음'을 말합니다. 취업 면접에서 상대가 제시하는 잡 포지션을 얻기 위해 노력하는 것은 당연한 일입니다만, 이를 유일한 목적으로 삼는 순간 자신은 완전한 을의 상태가 되어 스스로에 대해 생각하는 것을 하기 힘들어지고 대화의 중심을 상대에게 두게 됩니다. '이렇게 말하면 면접관이 나를 좋게 생각해 줄까?' 혹은 '이런 말을 하면 나를 안 좋게 생각하지는 않을까?'와 같은 생각을 통해 말입니다. 그런데 문제는 본인이 무슨 노력을 하더라도 상대가 본인에게 가지게 되는 생각은 그 짧은 순간의 기지나 재치로 결정되기 보다는 평소에 자신이 어떤 사람이냐가 결정하는 것이 대부분이고, 나머지도 상대가 이를 어떻게 받아들이느냐에 달려있지 상대의 눈치를 보는 것에 달려있지 않다는 것입니다. 설사 상대의 눈치를 보고 원하는 사람임을 꾸며내어 합격을 받았다고 해도 그것은 본인이나 회사의 입장에서 불행한 관계가 될 가능성이 높다 생각합니다. 이는 마치 소개팅 자리에서 내향적이고 집에서 생활하는 것을 좋아하는 집순이나 집돌이가 외향적인 상대에 맞추어 '저는 봄에 벚꽃놀이를 꾸준히 나갈 정도로 활발해요!'라고 말하고 연애 관계를 시작하게 된 뒤에 원치 않는 바깥 활동으로 인해 불행해지는 것과 비슷한 상황이 아닐까 싶습니다. 반대로 외향적인 상대 역시도 상대가 은연중에 내뿜는 불편함의 아우라를 느낄 수도 있고, 그렇지 않더라도 어느 순간 폭발하는 연인의 모습에서 당혹을 감출 수 없을 것입니다. 몇 시간 전에 관심있는 조직 분이랑 informational interview를 했어요. 어떻게 일하시게 되었는지, 어떤 경험을 하시는지, 회사의 비전에 대해서는 어찌 생각하시는지, 저는 왜 이 조직에 관심을 가지게 되었는지 등등을 주제로 얘기를 나누었어요. 당장 공고가 없어서 지원은 못하지만, 해당 필드에 대해 이해가 깊어지니까 그 자체만으로도 의미있다 싶더라고요 ㅎㅎ
